Chapter 1: Born from a Frustration with Industry Giants: Challenging the Ideal of Recruitment Services
―― To begin, could you tell us what first sparked your passion for the recruitment business and what led to the founding of Talisman?
Originally, I worked at a major global recruitment agency. That was where I met my current co-founders and worked alongside them.
I fell deeply in love with the recruitment business because of the pure excitement of realizing that “connecting people and matching them can become a business in its own right”. At the time, I was entrusted with large-scale projects and even had the opportunity to set up our Osaka branch. Witnessing the business expand and grow so dynamically gave me an incredible rush. I found myself thinking, “How much more exciting would it be if we could build this business from scratch with our own hands?” That pure spirit of adventure was the very first spark that led to our founding.
On weekdays, we worked at our limit as corporate employees, and on weekends, we would gather to draft business plans and hold meetings. After this period of preparation, Talisman was born.
―― The global agency you worked for must have been an outstanding environment. What made you decide to take the leap and start your own independent business?
While the work itself was incredibly exciting, I also began to feel a sense of misalignment with the “systems” unique to major global agencies.
Global agencies tend to be highly business-like, operating under very dry, rigid rules focused purely on contracts and numbers.
While this model is perfectly viable as a business, to me, it felt like “rough service”. I could not shake the lingering question of whether we were truly seeing things through to the very end for our clients and delivering the best possible service.
“I want to deliver a truly personalized, optimal service that our clients can fully trust and be satisfied with, without being bound by short-term profits or dry, contract-first rules”. This intense desire became the greatest driving force behind the creation of Talisman.
Chapter 2: Zero Capital, Zero Connections: The First Steps of a Challenger Paving the Way
―― We understand that the early days of founding the company were incredibly gritty and hands-on.
Yes, it was truly starting from absolute zero. I set up the company by myself at the beginning of 2012, and a few months later, my co-founders joined me. At the time, we had virtually no money, so our members had to start working right out of a home in Asakusa. Honestly, that was the only way we could make it work.
Our very first sales base was an empty shop front in a quiet shopping district in a rural part of my hometown in Hokkaido. From there, we spent our days reaching out to candidates and clients in Tokyo. Since I had been away from the frontlines in my previous role, I had to completely rebuild my professional network and direct relationships from scratch. Operating under the constraints of having no money and no established network, it was a daily, high-stakes battle of figuring out how to move with extreme agility, keep costs to an absolute minimum, and produce results as quickly as possible.
―― How did you decide on the name “Talisman”? What thoughts and meanings are behind it?

The name was actually proposed by my co-founder, and I fell in love with it the moment I heard it. To be honest, my own ideas were completely terrible and still embarrass me to think about today (laughs).
In English, “talisman” refers to an amulet or something that brings good luck. This perfectly aligned with our wish to be a protective, supportive presence for our candidates’ careers and our clients’ business growth.
At the same time, it carries another powerful meaning: “Game Changer”. We entered the recruitment market as a late-stage challenger. That is precisely why we must constantly challenge the status quo, introducing a hybrid model that incorporates new businesses like RPO (Recruitment Process Outsourcing) to bring a fresh breeze to the industry. This name embodies our firm determination.
Chapter 3: Talisman’s Strength: An Uncompromising Approach to “Search”
―― With so many recruitment agencies in the market, what is the core strength that enables Talisman to consistently win?
At its core, the essential value of a recruitment agency boils down to one thing: “bringing in exceptional talent that a company’s HR department cannot reach on their own”. Polishing this capability to perfection is our entire reason for being.
To achieve this, we have pushed our “search” (sourcing and attraction) capabilities to their absolute limits. In standard recruitment, the mainstream approach is to reach out and send scouts using common tools like LinkedIn.
Of course, we master those tools as well, but we go much deeper.
While we keep our proprietary search methodologies confidential and cannot disclose the specific details here, we do not rely solely on general tools or existing media. Instead, we optimize our approach based on the specific behaviors and characteristics of our target candidates. We continuously pursue unique search expertise that allows us to dive deep into “niche areas” that conventional agents cannot reach, uncovering top-tier passive talent hidden all around the globe.
We think from a zero-base about how to best approach our target audience and execute without hesitation. This overwhelming “search capability” is the core of Talisman.
―― You also place great emphasis on a “narrow and deep” strategy rather than trying to be “broad and shallow.” Why is that?
We operate our business primarily on a success-fee-based search model. In this model, there is only one condition for winning: “finding the absolute best candidate for a position faster than anyone else and establishing a deep relationship of trust with them”.
To achieve this, a broad and shallow approach that spreads resources across all directions is simply impossible. The key to victory lies in defining your area of expertise clearly and pursuing it with a “narrow and deep” focus.
Large recruitment firms with abundant capital and massive headcount can afford to win through a broad, superficial, “dragnet” approach. But we are an independent agency. Unless we possess deeper information and stronger candidate networks within specific niche areas than the giants, we cannot defeat the highly skilled specialist recruiters competing in each domain.
Our goal is to create a state where clients and candidates alike immediately think, “When it comes to this specific field, Talisman is absolutely number one”. That is why we require every single one of our consultants to pursue their specialization without compromise.
Chapter 4: Agility Meets Rigorous Management: A Hybrid Model Empowering Bold Challenges
―― Another unique strength of Talisman is that you offer Recruitment Process Outsourcing (RPO) alongside specialized recruitment. What are the advantages of this hybrid model?

Very few firms in the industry—typically only a handful of major global players—possess both the strength of specialized bilingual recruitment and the high-quality capability of RPO, where we embed ourselves directly within the client’s HR team to manage the entire hiring process.
However, because we are a “completely independent agency,” we are free from corporate red tape. This allows us to move with incredible agility and take on bold, unconventional challenges. For example, we can design highly challenging “success-fee-based RPO models” or flexibly customize and optimize our services to match our clients’ precise needs at high speed.
―― While this agility and willingness to take on flexible challenges define our independent spirit, the “foundation” supporting the organization must also be critical.
Absolutely. Despite our focused capital scale, our corporate and back-office management systems are built to be incredibly robust.
As Managing Director, I am much more of a frontlines person, and detailed system building or administrative management of a back office is not my personal strength. To balance this, our professional corporate team supports and shields the organization completely, keeping our foundation rock-solid.
Because our back office is so reliable, our consultants and RPO members on the ground can move swiftly and creatively, taking bold risks with new proposals and approaches without any hesitation. I am confident that this is a unique strength of Talisman that sets us apart from other boutique agencies.
Chapter 5: The Future of Talisman: Transcending Individual Expertise to Build a Legacy for the Next Generation
―― What kind of organization do you want to build Talisman into in the future?
Until now, we have been an organization with a strong reliance on individual capabilities and personal networks—what you might call “relationship assets”. For example, since my associate days, I have spent 5, 10, or 20 years nurturing relationships, mapping trust, and receiving long-term repeat business and referrals.
Moving forward, however, we are transitioning into a phase where we share these individual insights systematically to build high organizational reproducibility. We plan to systematize Talisman’s core strengths—our superior search capabilities, consulting knowledge, and RPO expertise—to establish “a program where anyone can grow systematically and become a high-level professional”.
―― What is the ultimate source of your motivation?
Looking back at the early stages of my career and my time working abroad—such as when I taught Judo and received heartwarming appreciation from many people—I was supported, guided, and lifted up by so many people around me when I was still inexperienced and could do very little.
That foundation is the reason I am here today, and it is the reason Talisman exists. Therefore, my greatest motivation in my work is “to take the grace and value I received from others and return it to the next generation and to society”.
